Yale Medicine identified a crucial need to support new faculty physicians in career success and retention. In partnership with J3P Healthcare Solutions, a unique "Pathfinder" program was designed for thirty-three new faculty members, focusing on individual success plans, leadership skills, and physician wellness.


APPROACH

Despite challenges posed by the COVID-19 pandemic, the program engaged participants through interactive sessions, personalized assessments, one-on-one coaching, and practical skill-building. The program was distinguished by its focus on individual needs and career trajectories.

RESULTS

The Pathfinder program resulted in significant improvements in physician confidence in their career paths and institutional support. Feedback from participants highlighted increases in confidence, skills in self-awareness, leadership, communication, and overall career satisfaction.


Challenge

Yale Medicine, recognizing the gap in nurturing new faculty for long-term success and engagement, collaborated with J3P Health to create the Pathfinder Program. This program aimed to equip new faculty physicians with the tools for career success, addressing concerns about career direction, resource availability, and institutional support.


Approach

The Pathfinder Program, tailored for new faculty, comprised several key components:

Step 1: Program kick-off and goals

The program began with an interactive kick-off meeting, encouraging participants to share goals, concerns, and experiences. Goals included creating individual success plans, fostering leadership, enhancing wellness, and contributing positively to Yale Medicine's culture.

Step 2: Creating customized tools

Our work in this phase comprised of creating and providing multiple tools to deepen self-awareness:

Personalized Assessment Tools:

The program utilized the J3P Physician Success Guide, a comprehensive online tool designed to explore the personality traits and tendencies of physicians. This tool is rooted in validated executive development content but is uniquely tailored for a physician audience.

Insightful Self-Discovery:

The success guide facilitated a deeper understanding of personal characteristics that could impact a physician's career success. It offered a reflective lens for participants to explore their individual behavioral patterns and motivations.

Customized Survey for Targeted Growth:

Alongside the success guide, a customized survey was deployed to gather information about the participants' career interests, self-rating of behavioral skills, and topics they found most relevant and interesting. This survey was instrumental in shaping the program's content to address the specific needs and preferences of the group.

Both the success guide and the survey were pivotal in ensuring that the program was not only tailored to the unique challenges faced by each physician but also aligned with their career aspirations and developmental goals.

Step 3: Individual coaching sessions

Participants engaged in sessions with specialized J3P coaches, focusing on career goals, current challenges, and leveraging personality traits for success. Some participants opted for additional sessions to strategize for specific situations.

Step 4: Interactive learning sessions

The program included live and virtual sessions with discussions, panels, and skill-building exercises. Topics covered self-awareness, communication, time management, leadership, team-building, and organizational dynamics.


Results

Our program generated transformative outcomes in physician career success. Here are some highlights:

Substantial Boost in Career Path Confidence

Physicians' confidence in their career path saw a significant leap, with 86% feeling confident or very confident about being on the correct trajectory to achieve their goals, compared to just 52% initially.

Enhanced Institutional Support and Resources

The confidence of physicians in having the necessary resources and institutional support to achieve their goals impressively grew from a mere 13% to a substantial 71%.

Quantifiable Results

The pilot confirmed the necessity for resources that substantially impact physician career success and satisfaction, contributing to a sense of connectedness with the institution and potentially improving retention and engagement.

Program Efficacy Affirmed

The program received universally positive feedback, with participants acknowledging it as pivotal for their early career fulfillment and growth, emphasizing its unique approach to addressing individual needs, goals, and challenges.
